La emprendedora chilena de 26 a\u00f1os de edad lo usa para coordinar reuniones, organizar eventos y responder correos electr\u00f3nicos. \u201cMe cuesta mucho dejar mi iPhone, porque es mi principal herramienta de trabajo\u201d, se\u00f1ala.<\/p>\n<p style=\"text-align: justify;\"><span>P\u00e9rez es cofundadora de la empresa emergente People Connect, la que organiza eventos de networking para j\u00f3venes profesionales en Chile. A ella y su prima se les ocurri\u00f3 la idea de organizar almuerzos auspiciados por compa\u00f1\u00edas locales hace algunos a\u00f1os. Desde julio el 2012, han realizado nueve eventos \u201cFree Lunch\u201d, cada uno de los cuales ha contado con la participaci\u00f3n de cerca de 400 personas. Dado su \u00e9xito, ahora planean desarrollar los &#8220;Free Brunches\u201d adem\u00e1s de una plataforma online de networking, sostiene.&nbsp;<img loading=\"lazy\" decoding=\"async\" src=\"\/sites\/default\/files\/Berni_Perez_.jpg\" style=\"float: left; margin: 4px;\" width=\"150\" height=\"190\"><\/span><\/p>\n<p style=\"text-align: justify;\"><span>La novel emprendedora afirma que la idea es que j\u00f3venes ejecutivos aumenten su red de contactos profesionales a trav\u00e9s de relaciones humanas y no solo en Internet.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>P\u00e9rez es parte de la generaci\u00f3n del milenio, tambi\u00e9n conocida como Generaci\u00f3n Y. Nacidos entre los a\u00f1os 1980 y 1995, esta generaci\u00f3n creci\u00f3 con la Internet y los tel\u00e9fonos celulares. En algunas cosas, P\u00e9rez es una exponente t\u00edpica de los Millennials. Se ve a s\u00ed misma como creativa y le gustan \u201cla innovaci\u00f3n, el cambio y el desaf\u00edo\u201d. Como otros en su generaci\u00f3n, tambi\u00e9n siente la necesidad de mantenerse conectada a trav\u00e9s de la tecnolog\u00eda con lo que est\u00e1 sucediendo en el mundo.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cEs una generaci\u00f3n muy abierta, va a la vanguardia siempre, buscando nuevas oportunidades\u201d, afirma.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>No obstante, tambi\u00e9n es muy cr\u00edtica de las debilidades de su generaci\u00f3n. \u201cSiempre hemos tenido m\u00e1s o menos todo lo que necesitamos y nos cuesta salir de eso y sacrificarnos por alguna idea o meta\u201d, comenta.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Eso no quiere decir que los de la generaci\u00f3n del milenio sean flojos. Hoy en d\u00eda, esta generaci\u00f3n se est\u00e1 volviendo m\u00e1s importante en Chile a medida que comienzan sus propias empresas o se unen a la fuerza laboral. Seg\u00fan el Instituto Nacional de Estad\u00edsticas de Chile, en el 2010, hab\u00eda un estimado de 4 millones de personas pertenecientes a esta generaci\u00f3n viviendo en Chile, lo que corresponde a cerca de un cuarto de la poblaci\u00f3n. Alrededor de 300.000 de ellos ingresan al mercado laboral cada a\u00f1o desde universidades e institutos t\u00e9cnicos. Pero los empleadores a menudo conocen poco sobre lo que los motiva y les interesa.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Los Millennials en Chile no son muy diferentes a sus pares en Estados Unidos, se\u00f1ala Jason Dorsey, autor estadounidense de 29 a\u00f1os de edad, conocido como el hombre Gen Y, quien recientemente se present\u00f3 en Chile en un evento organizado por BlackSheep Social Media Center.&nbsp;<img loading=\"lazy\" decoding=\"async\" src=\"\/sites\/default\/files\/DORSEY.jpg\" style=\"float: right; margin: 4px;\" width=\"140\" height=\"200\"><\/span><\/p>\n<p style=\"text-align: justify;\"><span>La generaci\u00f3n del mileno no es \u201ctecno-sabia\u201d, sino m\u00e1s bien \u201ctecno-dependiente\u201d, afirma para luego agregar: \u201cSi quieren que saquemos la basura, mejor m\u00e1ndenos un texto\u201d. Adem\u00e1s necesitan que se les ense\u00f1e habilidades b\u00e1sicas como c\u00f3mo vestirse adecuadamente en el trabajo; \u201cmu\u00e9strennos ejemplos de modo que sepamos lo que quieren\u201d, se\u00f1ala.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Para los empleadores, esto representa un desaf\u00edo. Si bien los egresados de las universidades tienden a ser m\u00e1s adaptables y moldeables que los trabajadores de m\u00e1s edad, tambi\u00e9n son m\u00e1s propensos a buscar mejores perspectivas en otras empresas, dice Patricia Leighton, consultora s\u00e9nior de Boyden, firma global de b\u00fasqueda de ejecutivos con sede en Santiago.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cHay aspectos negativos, pero tambi\u00e9n hay cosas positivas respecto de la selecci\u00f3n de generaciones m\u00e1s j\u00f3venes\u201d, afirma.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>El proceso de selecci\u00f3n tambi\u00e9n parece diferente. Hoy en d\u00eda, los j\u00f3venes de la generaci\u00f3n del milenio llegan a las entrevistas de trabajo con un iPad en vez de con un notebook, dice. Pero m\u00e1s all\u00e1 de la tecnolog\u00eda, el ambiente en el lugar de trabajo tambi\u00e9n est\u00e1 cambiando para adaptarse a esta generaci\u00f3n.<img loading=\"lazy\" decoding=\"async\" src=\"\/sites\/default\/files\/Patricia_Leighton_.jpg\" style=\"float: left; margin: 4px;\" width=\"140\" height=\"200\"><\/span><\/p>\n<p style=\"text-align: justify;\"><span>Birgit Nevermann, gerente de selecci\u00f3n de la firma chilena de selecci\u00f3n de personal Laborum, dice que las compa\u00f1\u00edas no tienen m\u00e1s opci\u00f3n que adaptarse a las demandas de la nueva generaci\u00f3n. \u201cLos de la generaci\u00f3n del milenio buscan trabajo en donde puedan pasarlo bien, no quieren un trabajo de por vida\u201d, sostiene.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>La clave para los reclutadores, afirma, es descifrar lo que los j\u00f3venes de la generaci\u00f3n del milenio quieren y entreg\u00e1rselos. Sin embargo, eso no es tan f\u00e1cil como suena.<\/span><\/p>\n<p style=\"text-align: justify;\"><strong>Adaptarse a la Generaci\u00f3n Y<\/strong><\/p>\n<p style=\"text-align: justify;\"><span>Algunas compa\u00f1\u00edas en Chile se han adaptado con \u00e9xito a la Generaci\u00f3n Y. Tome como ejemplo a Parque Arauco, desarrollador chileno de centros comerciales que cuenta con operaciones en Chile, Per\u00fa y Colombia. Tras un reciente cambio en la gerencia, la compa\u00f1\u00eda comenz\u00f3 hace dos a\u00f1os a contratar a Millennials y, a septiembre, ten\u00eda 66 empleados entre 20 y 30 a\u00f1os de edad de un total de 220.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cTenemos que preparar a la generaci\u00f3n m\u00e1s joven para que en definitiva nos reemplace, de modo que eso hace que estemos m\u00e1s abiertos a sus caracter\u00edsticas personales\u201d, comenta Carolina Galletti, gerente corporativo de personas y organizaci\u00f3n de la compa\u00f1\u00eda.&nbsp;<img loading=\"lazy\" decoding=\"async\" src=\"\/sites\/default\/files\/Birgit_Nevermann.jpg\" style=\"float: right; margin: 4px;\" width=\"140\" height=\"200\"><\/span><\/p>\n<p style=\"text-align: justify;\"><span>No obstante, trabajar con gente joven ha requerido cierto ajuste, admite. \u201cSaben exactamente lo que quieren de la vida (\u2026) no viven para trabajar, trabajan para vivir\u201d.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Parque Arauco trabaja con varias firmas para reclutar j\u00f3venes del milenio que salen de la universidad, pero mantenerlos motivados es un desaf\u00edo, asevera. \u201cSi su compa\u00f1\u00eda quiere mantenerlos interesados, tiene que darle prioridad a sus intereses\u201d.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Su firma lo ha logrado negociando cosas como horario de trabajo flexible y m\u00e1s d\u00edas de vacaciones, dice. Si bien se agradece un buen sueldo, el dinero solo es importante en la medida que satisfaga sus necesidades de sustento, dice. \u201cNo est\u00e1n pensando en casarse y ser el sost\u00e9n familiar como las generaciones previas.\u201d<\/span><\/p>\n<p style=\"text-align: justify;\"><span>M\u00e1s importantes para los miembros de la generaci\u00f3n del milenio es el \u201cdesaf\u00edo\u201d de algo nuevo, se\u00f1ala. No les importan las metas de largo plazo, sino que se concentran en objetivos de corto plazo. P\u00e9rez no podr\u00eda estar m\u00e1s de acuerdo. \u201cPara m\u00ed, \u00a1cumplir un horario es una tontera! Cuanto m\u00e1s atractivo se hace tener que alcanzar metas y lograr objetivos (\u2026a) nosotros los j\u00f3venes nos gusta asumir autoridad y eso nos hace estar m\u00e1s comprometidos con el trabajo\u201d, asevera.&nbsp;<img loading=\"lazy\" decoding=\"async\" src=\"\/sites\/default\/files\/CAROLINA_GALLETI_0.jpg\" style=\"float: left; margin: 4px;\" width=\"140\" height=\"200\"><br \/><\/span><\/p>\n<p style=\"text-align: justify;\"><span>Cuando se trata de su empleador, los j\u00f3venes del milenio buscan un jefe que los gu\u00ede, les ense\u00f1e y les advierta de posibles peligros, pero que les deje el camino abierto para experimentar y avanzar, indica. En otras palabras, quieren un \u201ccoach\u201d m\u00e1s que un jefe, dice Galletti. \u201cAlguien con el que puedan chatear en WhatsApp\u201d.<\/span><\/p>\n<p style=\"text-align: justify;\"><strong>Dependencia Tecnol\u00f3gica<\/strong><\/p>\n<p style=\"text-align: justify;\"><span>Un reciente sondeo internacional sobre la generaci\u00f3n del milenio realizado por Telef\u00f3nica y el diario Financial Times muestra que los chilenos de esta generaci\u00f3n est\u00e1n incluso m\u00e1s conectados que sus contrapartes en otros pa\u00edses de Am\u00e9rica Latina.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Esto se debe en parte a la penetraci\u00f3n de los tel\u00e9fonos inteligentes. Seg\u00fan el sondeo, que incluy\u00f3 a 500 chilenos de entre 18 y 30 a\u00f1os de edad, el 73% de los miembros de la generaci\u00f3n del milenio utilizan tel\u00e9fonos inteligentes lo que se compara con el 68% de Latinoam\u00e9rica. Adem\u00e1s, el 89% cree que la tecnolog\u00eda ha hecho que encontrar un trabajo sea m\u00e1s sencillo frente al 85% en la regi\u00f3n.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cEs una generaci\u00f3n h\u00edper tecnologizada\u201d, afirma Carola Courard, consultora de inteligencia de mercado de Telef\u00f3nica Chile. \u201cLos chilenos se sienten incluso m\u00e1s c\u00f3modos con la nueva tecnolog\u00eda que en el resto del mundo\u201d.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Esto tambi\u00e9n afecta sus h\u00e1bitos de trabajo. A juicio de Courard, los miembros de la generaci\u00f3n del milenio padecen lo que ella denomina Terror A Quedar Fuera, o FOMO por su sigla en ingl\u00e9s. Esto explica por qu\u00e9 est\u00e1n revisando constantemente sus tel\u00e9fonos inteligentes, indica. Para las generaciones de m\u00e1s edad, puede ser dif\u00edcil lidiar con esta obsesi\u00f3n por la tecnolog\u00eda, pero tambi\u00e9n tiene un lado positivo para las compa\u00f1\u00edas.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Parque Arauco, por ejemplo, entrega a sus empleados tel\u00e9fonos inteligentes y cre\u00f3 una nueva Intranet que tiene el aspecto y la sensaci\u00f3n de Facebook, dice Galletti. Esta permite que sus empleados se comuniquen y reciban informaci\u00f3n corporativa adem\u00e1s de feedback, se\u00f1ala.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cNo es una red social, porque podemos controlar los comentarios, pero la nueva Intranet es muy similar a una red social\u201d, afirma. \u201cSab\u00edamos que ten\u00edamos que avanzar en tecnolog\u00eda o quedarnos atr\u00e1s\u201d.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Las redes sociales tambi\u00e9n pueden ser una importante herramienta para reclutamiento y marketing. La participaci\u00f3n general de las redes sociales en la selecci\u00f3n de personal a\u00fan es mucho m\u00e1s baja que en Estados Unidos, pero claramente est\u00e1 aumentando en Chile, dice Dorsey.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>La generaci\u00f3n m\u00e1s joven tambi\u00e9n puede encontrar formas m\u00e1s creativas de exponer una marca, se\u00f1ala Leighton. Los Millennials se salen de los convencionalismos, lo que puede ayudar a las compa\u00f1\u00edas a crear campa\u00f1as de marketing que atraigan a otros de su generaci\u00f3n, comenta.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Por supuesto, las redes sociales son un arma de doble filo: sitios como Facebook se pueden usar para compartir informaci\u00f3n confidencial, lo que puede llevar a algunas compa\u00f1\u00edas a restringir el acceso. Pero en general los j\u00f3venes del milenio la usan m\u00e1s para alardear ante sus amigos que para buscar un empleo, se\u00f1ala Leighton. \u201cSe trata de hacerse visibles\u201d, indica.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>La clave est\u00e1 en c\u00f3mo se maneja el acceso al interior de las empresas. El cargo de gerente web ahora es com\u00fan en muchas grandes compa\u00f1\u00edas chilenas, pero las empresas m\u00e1s peque\u00f1as est\u00e1n reci\u00e9n empezando a aprender c\u00f3mo usar las redes sociales para marketing y comunicaciones, dice Nevermann.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Los de la generaci\u00f3n del milenio no van a renunciar a sus tel\u00e9fonos inteligentes -como P\u00e9rez, se han vuelto dependiente de ellos-, pero se les puede alentar a usarlos en formas que beneficien a la compa\u00f1\u00eda, asevera.<\/span><\/p>\n<p style=\"text-align: justify;\"><strong>Tener Felices a los de la Generaci\u00f3n Y<\/strong><\/p>\n<p style=\"text-align: justify;\"><span>En parte debido a la tecnolog\u00eda y su acceso a la informaci\u00f3n, los Millennials en Chile no permanecen en sus trabajos tanto como habr\u00edan esperado sus empleadores.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Mientras los empleadores naturalmente trabajaron en alguna parte por al menos tres a\u00f1os, est\u00e1n viendo a los j\u00f3venes del milenio dejar la empresa despu\u00e9s de seis meses porque est\u00e1n \u201caburridos\u201d en el trabajo, cuenta Dorsey.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>A diferencia de la generaci\u00f3n de sus padres, los miembros de la generaci\u00f3n del milenio no esperan quedarse por un largo per\u00edodo, se\u00f1ala Galletti de Parque Arauco. \u201cNo se proyectan en una compa\u00f1\u00eda por 10 a\u00f1os, eso es imposible, dos a\u00f1os, bueno\u201d, dice.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>La rotaci\u00f3n de personal puede reducirse si los de la generaci\u00f3n del milenio encajan bien con la compa\u00f1\u00eda, indica Leighton, quien agrega que algunas empresas como Procter &amp; Gamble reclutan candidatos de universidades y luego les ofrecen oportunidades para viajar y avanzar al interior de la compa\u00f1\u00eda. Pero a\u00fan as\u00ed los Millennials tienden a ser incansables.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Este problema no es exclusivo de Chile, lo que significa que las mismas estrategias que funcionan en Estados Unidos funcionar\u00e1n ac\u00e1, seg\u00fan Dorsey. Estas incluyen proyectos de corta duraci\u00f3n cada trimestre, en los que se ponga \u00e9nfasis en la misi\u00f3n y cultura de la compa\u00f1\u00eda adem\u00e1s de en el sueldo, sostiene.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Para hacer que los de la generaci\u00f3n del milenio sientan que est\u00e1n progresando, sugiere darles tarjetas de presentaci\u00f3n y feedback de manera regular, incluso algo tan sencillo como decir \u201cbuen trabajo\u201d.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Courard de Telef\u00f3nica concuerda en que la gente joven necesita mimos. \u201cCon peque\u00f1os detalles puedes hacer que los j\u00f3venes de la generaci\u00f3n del milenio se sientan valorados\u201d, asevera.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Las multinacionales que operan en Chile encabezan el camino en este sentido. Por ejemplo, Citibank ha incorporado la idea de la \u201coficina en casa\u201d, lo que permite a los empleados trabajar a distancia; Coca Cola tiene un sistema de beneficios flexibles; y Procter &amp; Gamble utiliza las redes sociales extensamente.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Algunas compa\u00f1\u00edas tambi\u00e9n han adaptado el ambiente de sus oficinas para ajustarse a los Millennials. Telef\u00f3nica y Parque Arauco, por ejemplo, han rebajado las divisiones entre los cub\u00edculos para facilitar la comunicaci\u00f3n y la interacci\u00f3n. Otras compa\u00f1\u00edas han eliminado completamente las sillas de oficina, para usar en cambio estaciones de trabajo tipo Starbucks a fin de hacer que los Millennials se sientan en casa, dice Leighton.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cLas cosas definitivamente cambiaron y no solo debido a la tecnolog\u00eda, sino que debido a los beneficios del constante movimiento y de la mayor interacci\u00f3n\u201d, se\u00f1ala. \u201cHay menos privacidad, pero la gente m\u00e1s joven est\u00e1 m\u00e1s acostumbrada a eso\u201d.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>La movilidad no es todo lo que buscan los j\u00f3venes de la generaci\u00f3n del milenio: tambi\u00e9n quieren trabajar en una compa\u00f1\u00eda que tenga programas de responsabilidad social y que se preocupe del medio ambiente. Leighton sugiere a las compa\u00f1\u00edas ofrezca bicicleteros, snacks saludables, programas de reciclaje, excursiones de fin de semana y otras cosas que sean interesantes para los de la generaci\u00f3n del milenio. Todav\u00eda no hay muchas empresas chilenas haciendo esto, pero compa\u00f1\u00edas tecnol\u00f3gicas de California como Pixar y Google son buenos modelos a seguir, sostiene.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Sin embargo, ni siquiera la comida gratis y habitaciones para dormir siesta, pueden bastar para impedir que los j\u00f3venes de la generaci\u00f3n del milenio se vayan despu\u00e9s de unos meses. Pero las compa\u00f1\u00edas pueden protegerse a trav\u00e9s de un plan de sucesi\u00f3n y del uso de la tecnolog\u00eda para asegurarse de que la informaci\u00f3n se comparta al interior de la compa\u00f1\u00eda, dice Nevermann.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cLa idea es que las personas no se lleven el know-how con ellas cuando se vayan\u201d, afirma. \u201cSi un gerente deja Shell, sigue habiendo bencina en la bomba\u201d.<\/span><\/p>\n<p style=\"text-align: justify;\"><strong>Acceso a Oportunidades<\/strong><\/p>\n<p style=\"text-align: justify;\"><span>La cantidad de graduados universitarios en Chile es relativamente grande. Pero las compa\u00f1\u00edas dedicadas a los recursos naturales, muchas de las cuales tienen sus oficinas centrales en Santiago, tambi\u00e9n necesitan candidatos calificados para sus operaciones en el norte del pa\u00eds en el caso de la miner\u00eda o en el sur, en el de las industrias de la silvicultura y de producci\u00f3n de salm\u00f3n.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>El problema es que, dado que las principales universidades de Chile est\u00e1n todas en Santiago, los mejores candidatos se concentran en la capital. La soluci\u00f3n es encontrar graduados que quieran volver a sus regiones para contribuir, dice Nevermann. \u201cEsto es positivo para el desarrollo de las regiones y la descentralizaci\u00f3n\u201d, afirma.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Sin embargo, es m\u00e1s f\u00e1cil decirlo que hacerlo. Los miembros de la generaci\u00f3n del milenio est\u00e1n dispuestos a viajar mientras son j\u00f3venes, pero la mayor\u00eda prefiere criar a su familia en Santiago, asevera Nevermann. Producto de ello, muchas grandes compa\u00f1\u00edas env\u00edan empleados a ciudades como Antofagasta o Puerto Montt para trabajar turnos de d\u00edas o semanas, lo que puede tener un alto costo.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Parte del problema es la falta de acceso a oportunidades. Los j\u00f3venes fuera de Santiago tienden a ser menos optimistas sobre sus perspectivas laborales y a tener m\u00e1s dificultades econ\u00f3micas que sus pares de la capital, dice Dorsey. \u201cExiste un fuerte contraste entre lo urbano y lo rural en Chile\u201d, comenta. \u201cEl acceso a oportunidades econ\u00f3micas var\u00eda en distintas partes del pa\u00eds\u201d.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Otro problema es el costo relativamente alto de la educaci\u00f3n en Chile, se\u00f1ala Dorsey. The 26-year old Chilean entrepreneur uses it to arrange meetings, organize events and answer emails. \u201cIt\u2019s very hard for me to give up my iPhone because it\u2019s my main tool for work,\u201d she said.<\/p>\n<p style=\"text-align: justify;\"><span>P\u00e9rez is co-founder of the startup People Connect that organizes networking events for young professionals in Chile. She and her cousin came up with the idea for lunches sponsored by local companies a few years ago. Since July 2012, they have held nine \u2018Free Lunch\u2019 events with each drawing around 400 people. Given their success, they are now planning to develop Free Brunches as well as an online networking platform, she said.&nbsp;<img loading=\"lazy\" decoding=\"async\" src=\"\/sites\/default\/files\/Berni_Perez__0.jpg\" style=\"float: left; margin: 4px;\" width=\"140\" height=\"200\"><\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cThe idea is for young executives to increase their network of professional contacts through human relationships and not just on the Internet,\u201d she says.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>P\u00e9rez is part of the Millennial generation, also known as Generation Y. Born between 1980 and 1995, this generation grew up with the Internet and cellphones. In some ways, P\u00e9rez is a typical Millennial. She sees herself as creative and likes \u201cinnovation, change and challenges\u201d. Like others of her generation, she also feels the need to stay connected through technology to what is happening in the world.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cIt\u2019s a very open generation, we\u2019re always seeking new opportunities,\u201d she says.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>But she is also sharply critical of her generation\u2019s shortcomings. \u201cWe have always had more or less everything we need and it is hard for us to make a sacrifice for any idea or goal,\u201d she says.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>That is not to say Millennials are lazy. Today, this generation is becoming more important in Chile as they start their own businesses or join the workforce. According to Chile\u2019s National Statistics Institute, there were an estimated 4 million Millennials living in Chile in 2010, representing nearly a quarter of the population. Around 300,000 of them enter the labor market each year from universities and technical colleges. But employers often know little about what motivates and interests them.&nbsp;<img loading=\"lazy\" decoding=\"async\" src=\"\/sites\/default\/files\/DORSEY_0.jpg\" style=\"float: right; margin: 4px;\" width=\"140\" height=\"200\"><\/span><\/p>\n<p style=\"text-align: justify;\"><span>Chilean Millennials are not very different from their peers in the US, says Jason Dorsey, a 29-year old American author, known as The Gen Y Guy, who recently spoke in Chile at an event organized by the BlackSheep Social Media Center.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Millennials are not \u201ctech-savvy\u201d but rather \u201ctech-dependent\u201d, he said, adding, \u201cIf you want us to take out the trash you better text us\u201d. Millennials also need to be taught basic skills like how to dress properly in the workplace \u2013 \u201cShow us examples so we know what you want,\u201d he said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>For employers, this represents a challenge. Although university graduates tend to be more adaptable and malleable than older workers, they are also more likely to seek greener pastures elsewhere, said Patricia Leighton, a Senior Consultant at Santiago-based Boyden global executive search.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cThere are downsides but there are also positive things about recruiting younger generations,\u201d she said.&nbsp;<img loading=\"lazy\" decoding=\"async\" src=\"\/sites\/default\/files\/Patricia_Leighton__0.jpg\" style=\"float: left; margin: 4px;\" width=\"140\" height=\"200\"><\/span><\/p>\n<p style=\"text-align: justify;\"><span>The recruiting process also looks different. These days Millennials show up for job interviews with an iPad rather than a notebook, she said. But beyond the technology, the workplace environment is also changing to suit Millennials.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Birgit Nevermann, CEO at Chilean headhunter Laborum Selecci\u00f3n, says that companies have no choice but to adapt to the demands of the new generation. \u201cMillenials are looking for jobs where they can have a good time, they don\u2019t want a job for life,\u201d she said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>The key for recruiters, she says, is to figure out what Millennials want and give it to them. But that is not as easy as it sounds.<\/span><\/p>\n<p style=\"text-align: justify;\"><strong>Adapting to Gen Y<\/strong><\/p>\n<p style=\"text-align: justify;\"><span>Some companies in Chile have successfully adapted to Generation Y. Take Parque Arauco, a Chilean mall developer with operations in Chile, Peru and Colombia. Following a recent change in management, the company began hiring Millennials two years ago and, as of September, it had 66 employees between 20 and 30 years old out of a total of 220.&nbsp;<img loading=\"lazy\" decoding=\"async\" src=\"\/sites\/default\/files\/Birgit_Nevermann_0.jpg\" style=\"float: right; margin: 4px;\" width=\"140\" height=\"200\"><\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cWe have to prepare the younger generation to eventually replace us, so that makes us more open to their personal characteristics,\u201d said Carolina Galletti, the company\u2019s manager of human resources.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>But working with young people has taken some adjustment, she admits. \u201cThey know exactly what they want out of life\u2026 they don\u2019t live to work they work to live.\u201d<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Parque Arauco works with several headhunters to recruit Millennials out of university but keeping them motivated is a challenge, she said. \u201cIf your company wants to keep them interested, you have to give priority to their interests.\u201d<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Her company has done this by negotiating things like flexible work hours and extended vacations, she said. Although a good salary is appreciated, money is only important insofar as it meets their living needs, she said. \u201cThey are not thinking about getting married and supporting a family like previous generations.\u201d<\/span><\/p>\n<p style=\"text-align: justify;\"><span>More important for Millenials is the \u201cchallenge\u201d of something new, she said. They do not care for long-term goals, but are focused on short-term objectives. P\u00e9rez couldn\u2019t agree more. \u201cFor me, working from 9 to 5 is ridiculous! It\u2019s much more attractive to have goals and achieve objectives,\u201d she said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>When it comes to their employer, Millennials look for a boss who guides, teaches and warns about possible dangers, but leaves you free to experiment and move forward, said P\u00e9rez. In other words, they want a \u201ccoach\u201d more than a boss, said Galletti. \u201cSomeone they can chat with on Whatssap\u201d.&nbsp;<img loading=\"lazy\" decoding=\"async\" src=\"\/sites\/default\/files\/CAROLINA_GALLETI_1.jpg\" style=\"float: left; margin: 4px;\" width=\"140\" height=\"200\"><\/span><\/p>\n<p style=\"text-align: justify;\"><strong>Technology dependence<\/strong><\/p>\n<p style=\"text-align: justify;\"><span>A recent global survey of Millennials by Telef\u00f3nica and the Financial Times shows that Chilean Millennials are even more connected than their counterparts in other Latin American countries.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>This is partly due to smartphone penetration. According to the survey, which included 500 Chileans aged 18 to 30, 73% of Millennials use smartphones compared to 68% in Latin America. In addition, 89% believe technology has made finding a job easier versus 85% in the region.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cIt\u2019s a hyper-technologized generation,\u201d said Carola Courard, a market intelligence consultant at Telef\u00f3nica Chile. \u201cChileans feel even more comfortable with new technology than in the rest of the world.\u201d<\/span><\/p>\n<p style=\"text-align: justify;\"><span>This also affects their work habits. According to Courard, Millennials suffer from what she calls a Fear Of Missing Out, or FOMO. This explains why they are constantly checking their smartphones, she said. For older generations, this technology obsession can be hard to deal with, but it also has an upside for companies.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Parque Arauco, for example, gives its employees smartphones and has created a new Intranet that has the look and feel of Facebook, said Galletti. This allows its employees to communicate and receive corporate information and feedback, she said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cIt\u2019s not a social network because we can control the comments, but the new Intranet is very similar to a social network,\u201d she said. \u201cWe knew we had to advance in technology or be left behind.\u201d<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Social media can also be an important tool for recruiting and marketing. The overall engagement of social media for recruiting is still much lower than in the US, but it is clearly on the rise in Chile, said Dorsey.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>The younger generation can also find more creative ways of exposing a brand, said Leighton. Millennials are able to think outside the box, which can help companies to create marketing campaigns that appeal to others of their generation, she said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Of course, social media is a double-edged sword \u2013 sites like Facebook can be used for sharing proprietary information, which has led some companies to restrict access. But in general Millennials use it more to show off to their friends than to look for a job, said Leighton. \u201cIt\u2019s about making themselves visible,\u201d she said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>The key is how access is managed within companies. The position of Web Manager is now common in many large Chilean companies, but smaller companies are just now learning how to use social media for marketing and communications, said Nevermann.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Millennials are not going to give up their smartphones \u2013 like P\u00e9rez, they have become dependent on them \u2013 but they can be encouraged to use them in ways that benefit the company, she said.<\/span><\/p>\n<p style=\"text-align: justify;\"><strong>Keeping Millennials happy<\/strong><\/p>\n<p style=\"text-align: justify;\"><span>Partly because of technology and their access to information, Millennials in Chile are not staying in jobs as long as their employers had hoped.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Where employers naturally worked somewhere for at least three years, they are observing Millennials who are leaving after six months because they felt \u201cbored\u201d at work, said Jason Dorsey.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Unlike their parent\u2019s generation, Millennials do not expect to stay put for a long period, said Parque Arauco\u2019s Galletti. \u201cThey don\u2019t project themselves in a company for 10 years, that\u2019s impossible, two years yes,\u201d she said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Turnover can be reduced if Millennials are a good match for the company, said Leighton, adding that some companies like Proctor &amp; Gamble recruit candidates from universities and then offer them opportunities for travel and advancement within the company. But even then Millennials tend to get restless.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>This problem is not unique to Chile, which means that the same strategies that work in the US will also work here, said Dorsey. These include short-term \u201cstretch projects\u201d every quarter, emphasizing the mission and culture of the company in addition to the pay, he said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>To make Millennials feel like they are making progress, he suggests giving them business cards and regular feedback, even something as simple as saying \u201cgood job\u201d.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Telef\u00f3nica\u2019s Courard agrees that young people need coddling. \u201cWith small details you can make the Millennial feel valued,\u201d she said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Multinationals in Chile are leading the way in this regard. For example, Citibank has incorporated the idea of \u2018home office\u2019, which allows workers to telecommute; Coca Cola has a system of flexible benefits, and Proctor &amp; Gamble uses social media extensively.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Some companies have also adapted their office environment to suit Millennials. Telef\u00f3nica and Parque Arauco, for example, have lowered partitions between cubicles to facilitate communication and interaction. Other companies have eliminated office chairs completely, instead using Starbucks-type docking stations to make Millennials to feel at home, said Leighton.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cThings have definitely changed and not just because of technology but also because of the benefits of moving around and interacting more,\u201d she said. \u201cThere\u2019s less privacy, but younger people are more used to that.\u201d<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Mobility is not all Millennials look for \u2013 they also want to work in a company that has social responsibility programs and cares about the environment. Leighton suggests companies offer bike racks, healthy snacks, recycling programs, weekend excursions and other things that appeal to Millennials. Not many Chilean companies are doing this yet, but California-based tech companies like Pixar and Google are good role models, she said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Even free food and nap rooms, however, may not be enough to stop Millennials from moving on after a few months. But companies can protect themselves through succession planning and using technology to ensure that information is shared within the company, said Nevermann.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>\u201cThe idea is that people don\u2019t take the know-how with them when they leave,\u201d she said. \u201cIf a manager leaves Shell, there is still gas at the pump.\u201d<\/span><\/p>\n<p style=\"text-align: justify;\"><strong>Access to opportunities<\/strong><\/p>\n<p style=\"text-align: justify;\"><span>The pool of university graduates in Chile is relatively large. But resource-based companies, many headquartered in Santiago, also need qualified candidates for their facilities in the north of the country in the case of mining, or the south in the forestry and salmon industries.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>The problem is that, given Chile\u2019s top universities are all in Santiago, the best candidates are concentrated in the capital. The solution is to find graduates who want to go back to their regions to contribute, said Nevermann. \u201cThis is positive for development of the regions and decentralization,\u201d she said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>But that is easier said than done. Millennials are willing to travel while they are young, but most prefer to raise a family in Santiago, said Nevermann. As a result, many large companies send employees to cities like Antofagasta or Puerto Montt to work shifts of a few days or weeks, which can have a high cost.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Part of the problem is lack of access to opportunities. Young people outside Santiago tend to be less optimistic about their job prospects and more financially challenged than their peers in the capital, said Dorsey. \u201cThere\u2019s a strong contrast between urban and rural in Chile,\u201d he said. \u201cAccess to economic opportunity varies in different parts of the country.\u201d<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Another problem is the relatively high cost of education in Chile, said Dorsey. Building a highly skilled labor force that is able to be entrepreneurial and more sophisticated in the marketplace means making education financially accessible, he said.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Companies can offer future employees scholarships and tuition reimbursements to defray costs, but improving access to education and training opportunities in Chile is not just the responsibility of the private sector. \u201cA quality education is critical for the success of Chile,\u201d said Dorsey.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>For now, Chile\u2019s strong economic growth and near full employment means that companies looking to grow must adapt to attract the best and brightest graduates. That might change in the future though, especially if employment drops, pointed out Nevermann, and the shoe could one day be on the other foot.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>But Millennials are nothing if not optimistic. According to the Telef\u00f3nica survey, 90% of young Chileans believe the country\u2019s best days are still to come, versus 67% globally.<\/span><\/p>\n<p style=\"text-align: justify;\"><span>Adaptation can be difficult, but companies able to harness the energy and optimism of Generation Y will succeed where others fail.
